Web Design & CRO Manager (UX/UI)

About this role

[REDACTED] is an advertising agency for the trades — plumbers, HVAC companies and roofers. Ten years in business, based in Orange County, and growing faster than our delivery team can absorb.

We're hiring a leader to run our CRO team — five people who own everything that happens after the click: the landing pages, the websites, the CRM automations, and the API work that ties it all together. The team exists and the work is there. What it doesn't have is someone in front of it.

This is a design-first leadership role. We want the strongest UX/UI person we can find who also wants to lead. You'd still be in [REDACTED] every week. You'd also be the person the team comes to.

COMPENSATION — READ THIS PART CAREFULLY

You come in at $65,000 base. Bonuses are tied to conversion results and client retention and can take you to $80,000 in your first year. Your base salary gets reviewed and increased at 4 months — not at twelve. If you're a senior designer who has been ready to run a team and hasn't been handed one, this is the fastest path we know how to offer.

WHAT YOU'LL OWN

Lead a team of 5 across web design, CRM automation and API integrations. Design and direct landing pages and websites for home-services clients — the kind judged on booked jobs, not on how they look in a portfolio. Own conversion rate as a number you are accountable for: form submissions, phone calls, booked appointments. Run CRM automation including lead routing, speed-to-lead follow-up, pipeline stages and missed-call text-back. Oversee the API and integration work connecting ad platforms, call tracking and the CRM so attribution actually holds together. Run QA that catches problems before clients do — broken forms, dead pages and blown tracking cost our clients real money, and a single 404 landing page can get an entire ad account disapproved. Set priorities across a queue of client work, and tell people what not to do.

WHAT WE NEED YOU TO BE GOOD AT

UX/UI design is the core. You're strong in [REDACTED]. You can take a contractor's ugly, converting page and make it both better looking and better performing, and you know which of those two matters more when they conflict.

Conversion, not decoration. You've run tests, you know what moved the number, and you can explain why. Above-the-fold phone number, form length, trust signals, mobile-first — you have opinions built on results, not on taste.

Enough technical depth to lead technical people. You don't need to write production code, but you need to be fluent enough in HTML/CSS, CRM automation logic and REST APIs to scope work, review it, and know when someone tells you something is hard that isn't.

Leadership, or the clear readiness for it. Maybe you've managed designers and developers already. Maybe you've been the senior person others follow without the title. Either works. What matters is that you can give hard feedback, set a deadline and hold it, and grow someone who isn't as good as you yet.

Client-facing. You'll be on calls with contractors who are not marketers. If you can't explain a redesign in language a roofer trusts, the work doesn't land.

REQUIREMENTS

4+ years in UX/UI or web design with a portfolio of conversion-focused work. Hands-on [REDACTED]. Practical experience with a CRM and its automation layer ([REDACTED], [REDACTED], [REDACTED] or similar). Comfortable specifying and reviewing API and integration work. Either prior team leadership, or you're a senior designer ready to step into your first management role.

IN OUR ORANGE OFFICE FIVE DAYS A WEEK. This is not hybrid and it is not remote. Please don't apply if you need flexibility on this — we'd rather tell you now than after two interviews.

NICE TO HAVE

Home services, contractor or local lead-gen experience. [REDACTED] specifically. Call tracking ([REDACTED] or similar) and conversion tracking setup. [REDACTED], [REDACTED] or a comparable page-building stack. Any paid media background, [REDACTED] or [REDACTED].

WHAT YOU GET

$65,000 base, bonuses to $80,000 in year one, and a base review at 4 months. A team of 5 on day one — real scope, not a promise of a team later. Full ownership of the post-click side of the business, with the authority to change it. A ten-year-old company that is genuinely growing, in an in-person office where decisions get made in the room.

HOW TO APPLY

Apply with your resume, a link to your portfolio, and answers to these three questions. We read every one, and applications without a portfolio link or answers won't be reviewed.

  1. Show us one page you designed where you know what happened to the conversion rate. What was it before, what did you change, what was it after, and how did you measure it?
  2. Describe a CRM automation you built or directed end to end. What was the trigger, what were the steps, and what problem did it solve?
  3. You inherit a team of 5 and a backlog of eleven client websites, all of them urgent. Walk us through your first two weeks.
